Beyond Good Intentions: Unraveling the CSR-Employee Health Nexus Through the Lens of Job Stress and Work Overload: A Three-Wave Time-Lagged Study

This study examines the complex relationships between Corporate Social Responsibility (CSR), job stress, employee physical health, and work overload in South Korean organizations. Drawing on the Job Demands-Resources model, Conservation of Resources theory, and Systems Theory of Organizations, we propose and test a moderated mediation model using a three-wave time-lagged design. Data were collected from 403 employees across various sectors in South Korea. Our findings reveal that CSR indirectly influences employee physical health through the mediating mechanism of job stress. Specifically, CSR is negatively associated with job stress, which in turn is negatively related to physical health. Furthermore, we find that work overload moderates the relationship between CSR and job stress, such that the stress-reducing effect of CSR is weakened under conditions of high work overload. These results highlight the importance of considering both the psychological mechanisms and contextual factors that shape the impact of CSR on employee well-being. Our study contributes to the integration of CSR literature with occupational health research and provides practical implications for organizations seeking to enhance employee health through CSR initiatives. The findings underscore the need for a holistic approach to CSR that considers workload management alongside social responsibility efforts to maximize positive outcomes for employee well-being.
