개인의 무형자산이 혁신행동에 미치는 영향과 학습 민첩성의 매개효과: 자기결정이론을 중심으로

초록
This study examined the effects of individuals’ intangible assets on innovative behavior and investigated the mediating role of learning agility in this relationship. Intangible assets were categorized into human capital, psychological capital, and social capital. Data were collected and analyzed from 300 Korean office workers. The results indicated that human capital, psychological capital, and social capital each had a significant positive effect on innovative behavior. In addition, learning agility was found to mediate the relationships between human capital, psychological capital, social capital, and innovative behavior. These findings suggest that individuals’ intangible assets not only directly promote innovative behavior but also strengthen such behavior through learning agility, which enables individuals to acquire new knowledge and adapt flexibly to change. This study contributes to the literature by extending previous research that examined human capital, psychological capital, and social capital separately and by integrating these three forms of capital within the broader framework of intangible assets. Furthermore, the study provides practical implications for human resource development and organizational management strategies aimed at enhancing employees’ learning agility in organizations.
