Equating The Effect of Job Stress on Job Satisfaction among Chinese Nurses : The Mediating Effects of Organizational Commitment and Organizational Support

초록

Purpose This study analyzes the mediating effects of organizational commitment and organizational support on the relationship between job stress and job satisfaction among Chinese nurses. Methods In May 2025, an online survey was conducted among 363 nurses working at a general hospital in Henan Province, China, and the collected data were analyzed using SPSS 27.0, PROCESS Macro 4.3, and jamovi. Results (1) Job stress was negatively correlated with job satisfaction, organizational commitment, and organizational support, while organizational commitment and organizational support were positively correlated with job satisfaction. (2) Organizational commitment and organizational support each exhibited a partial mediating effect on the relationship between job stress and job satisfaction. Conclusion These findings suggest that nurses’ job stress not only directly impairs job satisfaction but also indirectly affects it negatively by weakening their organizational commitment and perceived organizational support.
